This study aims to analyze the influence of work environment, motivation, and compensation on the performance improvement of state civil apparatus at the Office of Population and Civil Registration and Community and Village Empowerment in West Papua Province. This quantitative research employs an associative method to measure the relationships and effects among the variables. Data were obtained from 40 civil servants using a Likert scale questionnaire and analyzed by validity and reliability tests, multiple linear regression, and hypothesis tests with SPSS version 25. The results indicate that work environment, motivation, and compensation have a positive and significant effect, both partially and simultaneously, on the improvement of civil servants’ performance (R² = 0.955; p < 0.05). Work motivation is the most dominant factor (p = 0.021), followed by work environment (p = 0.036) and compensation (p = 0.030). These findings highlight the importance of managing the work environment, enhancing motivation, and providing fair compensation to support optimal performance of civil servants within local government institutions in West Papua Province.
