This study aims to analyze the effect of human resource management (HRM) practices on employee performance, with work experience as a mediating variable in coffee shops in Pangkalpinang City. The study employs a quantitative approach using survey method involving 100 respondents with Likert scale questionnaire. Data were analyzed using Structural Equation Modeling-Partial Least Squares (SEM-PLS) with SmartPLS 4 software. The results indicate that HRM practices do not have a direct effect on employee performance (β = 0.084; p > 0.05), however, they have highly significant effect on work experience (β = 0.723; p < 0.05). Work experience is proven to have strong effect on employee performance (β = 0.698; p < 0.05). Indirect effect analysis shows that work experience fully mediates the relationship between HRM practices and employee performance with indirect effect value of 0.505 (p < 0.05). The research model demonstrates good predictive capability with R² for employee performance of 0.598 and work experience of 0.523. This study confirms that improvements in employee performance in coffee shops are determined by work experience through learning and hands-on practice, while HRM practices function as foundational element shaping such experience.
